This role manages a team of Loan Consultants responsible for converting marketing-generated leads into complete mortgage applications through disciplined pipeline execution, coaching, and consistent borrower follow-up. The position is accountable for daily pipeline performance, conversion efficiency, application quality, and sales training and development. Additionally, this role ensures all leads are actively managed and advanced in accordance with company credit standards, documentation requirements, and risk guidelines. Serving as a key partner to Marketing and Production leadership, the Manager drives improvements in lead conversion, pipeline efficiency, and return on marketing investment while identifying process and CRM enhancements to optimize overall funnel performance. Responsibilities Lead, develop, coach and manage a team of Loan Consultants responsible for converting inbound marketing-generated leads into completed mortgage applications. Oversee daily pipeline activity to ensure all leads are actively worked, properly prioritized, and assigned clear next steps. Monitor and enforce speed-to-lead, follow-up cadence, and contact requirements to maximize conversion rates. Conduct regular pipeline reviews and provide ongoing accountability, coaching, and performance feedback to team members. Develop and deliver training on sales execution, borrower engagement, objection handling, and call scripting to improve conversion effectiveness. Ensure loan applications meet company standards for completeness, accuracy, credit quality, and documentation readiness prior to submission. Coach team members on credit fundamentals, underwriting guidelines, and borrower qualification standards consistent with company and agency requirements. Participate in community events, networking opportunities, and relationship-building activities to develop referral sources mortgage sales leads. Analyze funnel performance metrics including lead-to-application conversion, pull-through rates, speed-to-lead, and cost per funded loan. Identify trends in lead quality, campaign performance, and production outcomes; provide actionable feedback to Marketing and leadership. Partner with Marketing and Operations teams to improve lead generation effectiveness and optimize return on marketing investment. Evaluate and recommend process improvements, workflow enhancements, and CRM automation opportunities to increase efficiency and consistency. Ensure accurate CRM data entry, pipeline tracking, and reporting of key production and conversion metrics. Prepare and deliver regular reports on pipeline performance, conversion outcomes, and operational effectiveness to management. Support continuous improvement initiatives related to mortgage origination workflows, systems (e.g., CRM, loan origination platforms), and customer experience. Qualifications Bachelor’s degree in Business, Finance, Economics, Accounting, or a related field preferred; equivalent combination of education and relevant mortgage industry experience may be considered. Minimum of 5 years of experience in mortgage lending, mortgage operations, loan origination, or a related financial services environment. At least 2 years of experience in a supervisory, team lead, or production management role within mortgage or financial services preferred. Proven experience in mortgage sales, pipeline management, or loan conversion processes. Strong working knowledge of mortgage products, credit standards, and basic underwriting guidelines. Experience using CRM systems and loan origination platforms (e.g., Encompass, Blend, or similar systems). Experience coaching or training employees in a production or sales-driven environment. Demonstrated ability to analyze performance data and apply insights to improve conversion rates, workflow efficiency, and customer outcomes. Experience working with marketing, sales, or lead generation teams in a performance-driven environment is preferred. Required Skills Strong leadership and team management skills with the ability to coach, motivate, and hold staff accountable for performance and production goals. Excellent understanding of mortgage origination processes, including lead management, application development, and front-end pipeline execution. Strong analytical skills with the ability to interpret funnel metrics, identify trends, and translate data into actionable operational improvements. Proficiency with CRM systems, loan origination systems, and pipeline tracking tools (e.g., Encompass, Blend, or similar platforms). Ability to train, coach, and develop employees in sales execution, borrower engagement, and mortgage product knowledge. Solid problem-solving and decision-making skills with the ability to identify issues in workflow, conversion, or process execution and implement practical solutions. High level of accountability and ownership over team performance, pipeline health, and conversion outcomes. Ability to work cross-functionally with marketing, operations, and compliance teams to improve overall mortgage funnel performance. Strong organizational skills with the ability to maintain structured workflows, reporting discipline, and process consistency. Preferred Skills Experience working with marketing, sales, or lead generation teams in a performance-driven environment is preferred.
