Physical Therapist Clinic Director: Leadership + Real Ownership + Work-Life Balance
$5,800 per monthOrthopaedics Plus Physical Therapy
Job Description
Job Description:\n\nReady to Run a Clinic Without Losing the Clinician You Became?\n\nWhat if leadership did not mean drifting away from patients, drowning in administration, or becoming the middle manager who absorbs pressure from above and passes it down? What if running a clinic meant building people up, owning results that actually matter, and still treating the patients who remind you why you did this? What if you could still be challenged, increase your leadership skills, and still have a life outside of work?\nIf you have led before, you already know how it usually goes. The title arrives and so does a pile of administration, less time with patients, and a stack of decisions you are handed to carry out but never got to shape. You spend your energy shielding your team from pressure instead of building them up, the leadership skills you actually wanted to sharpen get buried under tasks, and the clinician you worked so hard to become slowly fades. Your life outside of work gets whatever is left. \nIt does not have to go that way. At Orthopaedics Plus, we believe the best clinicians thrive when they are supported in reaching their personal, professional, and financial goals, and we believe the exact same thing about the leaders who develop them. We have built a place where you can grow as a leader, stay sharp as a clinician, do your best work with great people, and still be home for dinner. We are not another outpatient clinic. We are a therapist-owned, fellowship-trained team committed to changing what it means to work in physical therapy, focused on real relationships, meaningful growth, and helping both our patients and our team members reach their full potential.\n\nWho We're Looking For: \n\nAre you a physical therapist who has outgrown a caseload-only role and wants to build something bigger than your own schedule? Do you want to develop other clinicians, own the outcomes of a whole team, and still keep your hands in patient care?\nDo you believe leadership is about responsibility rather than title? That your job is to create clarity, hold people accountable without grinding them down, and make decisions that serve the whole organization, not just your corner of it?\nThe leaders who thrive at Orthopaedics Plus are experienced, curious, and genuinely invested in the people around them. Some already hold a director, lead, or ownership title. Others are senior clinicians who have never had the title but have quietly been the person everyone leans on, and are ready to step into the role formally. Both belong here. If that sounds like you, we would love to meet you!\n\nWhy Leaders Are Joining Orthopaedics Plus:\n\nWork That Aligns With Your Values: Many clinicians leave their current roles because their workplace no longer aligns with the values that brought them into physical therapy in the first place. At Orthopaedics Plus, our values guide how the practice evolves, how decisions are made, how patients are treated every day, and how we support one another.\n\nMeaningful Results – Everyone leaves as a success story.\n\nYou lead a team whose job is to get patients back to what matters most to them, and you keep that outcome at the center of every decision.\n\nTeamwork – Collaboration leads to extraordinary results.\n\nYour clinicians share cases, ask for input, and cover for each other, and you are the person who protects that culture.\n\nEducation – The best way to learn is to teach.\n\nYou develop and grow your team personally, professionally, and financially, while at the same time you keep developing yourself. Case discussion, shared clinical reasoning, and professional growth conversations are part of the daily environment.\n\nChallenge the Status Quo – Can we be better?\n\nYou are expected to speak up, improve systems, and help this organization evolve. Curiosity is part of the job description. \n\nTruly influence the shape and direction of the organization: At some practices, a clinic this size sits under a regional or corporate layer, and the "director" spends the day carrying out decisions that were made three levels up. This role is the opposite of that. Orthopaedics Plus is therapist-owned and lean by design, which means your input actually moves the decisions that matter: who we hire, when we open the next location, how we build our business strategy, how we structure team member compensation, and what goes live to the team. You are not a middle manager buffering pressure from a corporate office that has never treated a patient. You are in the room where those calls get made, working directly with owners who still treat and have lived the clinical and operational reality you are describing. When you bring something to the table, it gets weighed on its merits, and it changes what we actually do. Fewer layers, less red tape, and a direct line from your judgment to the direction of the company.\nLeadership time that is actually protected: Your leadership responsibilities are built into the workweek, not assigned to your nights and weekends. Strategic thinking, coaching, and 1:1s are scheduled and protected. We expect you to model the sustainable work-life balance we ask of your team, which means we have to make it possible. In addition to protected/blocked leadership time, you'll still have dedicated documentation time. We utilize an AI scribe system to significantly reduce documentation time. Additionally, education for leveraging AI and AI-powered leadership workflows help automate and eliminate the tedious, tasky elements of leadership. The goal is simple: finish your workday at work, not at home, whether the work is leadership or clinical care.We strongly encourage our clinicians to actually use their paid time off. When you take PTO, you don’t need to worry about arranging coverage for your patients, your leadership duties, or scrambling to fill your schedule beforehand. Our team handles the logistics so you can step away knowing your team and patients are supported. And we take it a step further. Each year, we offer what we like to call “Paid-Paid Vacation.” In addition to your PTO, we reimburse up to $1,350 in vacation expenses to help you truly disconnect, recharge, and enjoy time away from work. Because when clinicians return rested and energized, they show up better for their patients, their teammates, and themselves. The result is a schedule that allows you to breathe, not burn out - with realistic caseloads, protected documentation time, paid time off, and zero catch-up expectations.\n\nA leadership team that listens: We follow a "Team Number One" philosophy. The leadership team is the first team, not a set of department heads each defending their own turf. Leaders discuss ideas openly, receive context, challenge one another respectfully, and work together to get to the right decision. No single person has to be right. The leadership team has to get it right together. You will have room in the conversation and a real voice in where this organization goes.\nA truly supportive culture: Supportive cultures don’t happen by accident - they’re built intentionally. At Orthopaedics Plus, weekly team meetings and 1:1s are protected time, not something squeezed into an already busy schedule. These are opportunities to collaborate, share ideas, and continue improving how we care for patients. We also believe meaningful growth happens through consistent communication. Regular 1:1 meetings with your leader focus on support, feedback, and helping you continue developing in ways that matter to you. Our leadership team takes these discussions seriously. When team members share ideas or concerns, we listen. And when something needs to change, we take action. Something very important to us: when meetings, 1:1s, or in-services happen, your productivity expectations adjust accordingly. You’re never expected to “make up” visits for time spent learning, collaborating, or developing professionally. Because growth shouldn’t happen at the expense of sustainability.\nGrowth for you, not just your team: This is a builder's seat in a practice that is scaling, and the leaders who help build it grow with it. We have documented, structured growth tracks that lay your path out clearly, from leadership to education to organizational projects. You will be coached, not micromanaged, and given real context rather than left to figure out a director role on your own. As you take on new responsibilities, you get protected time during the workday to develop those skills. They are never off-the-clock assignments.\nMentorship and advanced clinical development: We actively invest in the long-term growth of our clinicians, including the ones who lead. For directors who want to keep sharpening their craft, OP covers the full tuition for the manual therapy residency through the Institute of Orthopaedic Manual Therapy (a $5,800 value). You will apply what you learn alongside fellowship-credentialed (FAAOMPT) manual therapists in our Kaltenborn-Evjenth lineage, where case discussion and shared clinical reasoning are part of the daily rhythm. Whether you are building a foundation as a newer clinician or refining advanced skills as a seasoned one, you will be supported in continuing to grow as a physical therapist, not only as a leader.\n\nWhat You’ll Own: This is not a step away from clinical work into paperwork. It is a step up into leading a clinic while staying connected to care.\n\nLead and Develop People\n\nCoach a full clinic team of physical therapists and support staff toward their personal, professional, financial, and performance goals.\nRun regular 1:1s that are protected, not squeezed in, focused on support, feedback, and growth.\nBuild trust and psychological safety so your team does its best work and stays.\nGive clear feedback and real accountability without burning people out.\nSupport your clinicians through OP's growth tracks: leadership, education, clinical instruction, specialty programming.\nContribute to a culture that values your voice, encourages new ideas, and celebrates team successes.\n\nOwn the Clinic's Results\n\nOwn your clinic's KPIs: retention, clinician development, patient graduation, and new-patient growth.\nUnderstand and influence your clinic's financial performance, and balance quality, sustainability, and the bottom line.\nSpot workflow and system problems early and lead the fix.\nKeep patient care and patient flow strong even when the clinic is busy.\n\nHelp Steer the Organization\n\nTake part in quarterly leadership off-sites, monthly strategic meetings, and weekly tactical meetings.\nRun your clinic's team meetings.\nContribute to company-wide decisions and carry organizational clarity back to your team.\nAdvocate for the whole organization, not only your own clinic.\n\nKeep Treating\n\nMaintain a reduced clinical caseload on OP's two-patients-per-hour schedule, so you stay sharp, stay credible with your team, and stay close to the patients your decisions affect.\n\nWhat You'll Earn: We built this role's compensation to match its weight.\n\nTarget total compensation is roughly $115,000, with a realistic path to $130,000+ for a director who leads the clinic well.\nThe structure has three parts:\n\nA competitive leadership base salary that does not depend on how many patients you personally treat, so you are never forced to choose between running the clinic and protecting your own visit count.\nClinical treatment pay for the patients you do see, on our sustainable two-per-hour schedule.\nA performance scorecard bonus of up to $20,000, tied to the things a director actually controls: keeping your team, developing your clinicians, graduating patients successfully, and growing new-patient volume.\n\nYou will know exactly how every dollar is earned. There are no vague "bonus potential" promises here. The scorecard is written down, it is measurable, and we review it with you.\n\nMeet your mentor:\n\nJustin Pezick, PT, DPT, OMT, ATC, CSCS\n\nAre you ready to lead a clinic, grow as a strategic leader, and build a career that reaches beyond your own caseload? For the last 10 years, Justin has grown numerous leaders. \nWhat Makes Justin an Outstanding Mentor?\n\nA builder of leaders, not just a boss. Justin has spent years turning Orthopaedics Plus into a leadership-driven organization. He has brought in outside leadership consultants, built structured meeting rhythms, and created the leadership pathways that make a role like this one real. As his direct report, you step onto a team he is actively developing, with a defined path to grow into broader organizational leadership as OP scales.\nA consistent student of leadership. Justin has worked with leadership coaches for years and models the same growth he asks of you. He continually refines how he leads people, communicates context, makes decisions, and protects the health of the organization. You will be coached by someone still doing the work himself, not someone who stopped learning once he had the title.\nProtected time to actually grow. Justin built OP's quarterly off-sites, monthly strategic meetings, and weekly tactical meetings. These give leaders protected time for strategic thinking, honest discussion, and shared decision making. Your development as a leader is scheduled into the work, not left for your nights and weekends.\n\nWhy Grow as a Leader With Justin?\n\nAt Orthopaedics Plus, leadership is not about authority, status, or rewards. It is about responsibility. Under Justin's mentorship, you will learn to create clarity, build trust, coach people, own results, and make decisions that serve the whole organization. OP runs on a "Team Number One" philosophy. This is not a place where a director shields their clinic from "corporate." The leadership team is the first team. Leaders share ideas openly, receive context, challenge one another respectfully, and work together to reach the right decision. No single person has to be right. The team has to get it right together. Justin will give you room in the conversation, invite your perspective, and expect you to build genuine buy-in before you carry clarity back to your team. He will push you, give you honest feedback, and hand you real ownership. If your goal is to become a materially stronger leader over the next few years, and eventually to lead beyond a single clinic, this seat was built for it.\n\nWhat Success Looks Like:\n\nYour team delivers meaningful outcomes and creates patient success stories, and your patients stay, graduate, and refer.\nYou keep your clinicians. Retention is the clearest signal that the culture you are building is working.\nYour clinicians grow. New graduates build strong foundations, and experienced therapists sharpen advanced skills and move up to the next levels in their growth tracks, because you invested in them.\nYour clinic's KPIs, financials, and patient flow stay strong and sustainable at the same time.\nYour clinic runs on clear systems, and when something breaks, you lead the fix rather than absorbing the chaos.\nYour team's performance stays aligned with where
