Landscape Operations Manager

Black Hill Landscaping is seeking a Landscape Operations Manager. At Black Hill Landscaping we service residential clients, HOAs, commercial, and municipal properties across the greater Fort Worth area. We have grown to six field teams: four maintenance crews, one landscape installation crew, and a dedicated irrigation technician. We’re looking for a person who owns the field: scheduling, crew performance, quality, and job costing across all three service lines. We are building documented, repeatable systems, the kind that let a business run without the owner in every truck. If you have spent your career cleaning up chaos and want to build something that actually stays fixed, this is that role. What You Will Own The crews (6 teams, roughly 20-25 field staff) Four maintenance crews on recurring HOA, commercial, and municipal routes One irrigation technician covering service calls, assessments, and repairs All six crews will report to you. You will also work alongside our full time mechanic, who owns equipment repair and fleet maintenance. You are not turning wrenches. You are making sure he has what he needs and that downtime never catches a crew off guard. Day to day, you are responsible for: Scheduling and routing. Building weekly schedules that keep crews dense and drive time low. Adjusting for weather, callbacks, and install timelines without blowing up the maintenance routes. Quality control. Walking finished installation jobs before we leave a property. The work matches the scope, the site is clean, and the client is satisfied before the crew demobilizes. On maintenance routes, owning the standard of what a finished Black Hill property looks like and holding crew leaders to it. Crew leadership. Hiring, training, and developing crew leaders. Setting expectations, handling performance issues, and building bench strength so a single absence does not derail a week. Job costing. Tracking estimated versus actual hours and materials. Telling us which properties and which crews are profitable, and which are not. Billing readiness. Confirming when a job is complete and ready to invoice, and flagging change orders before billing goes out, so invoices are accurate and on time. Equipment coordination. Keeping our mechanic ahead of the work by flagging issues crews report, scheduling downtime so it does not strand a crew, and making the call when a machine should be repaired versus replaced. Safety. Tailgate meetings, incident response, and a culture where nobody takes shortcuts. Client escalations. Being the person a homeowner or general contractor can call when something on a job needs to be made right. Documentation. Turning what is in your head into written procedures the next person can follow. What This Role Does Not Own Estimating, bidding, and pricing. This sits with sales. You are accountable for delivering the work inside the estimated hours and for feeding production data back so estimates get sharper, but you do not produce estimates or set prices. Sales and new business. You do not carry a sales number. You will meet clients and handle escalations. Property manager and HOA board relationships. Those sit with account management, not with this role. Equipment repair and fleet maintenance. Our mechanic owns this. You keep him ahead of the work, you do not do the work. Payroll, benefits, and employment records. Handled by the office. Invoicing, collections, and accounts payable. The office sends invoices and chases payment. Overhead and capital spending. Vehicle purchases, insurance, facilities, and marketing are owner decisions. You will be consulted on what the field needs, but you are not accountable for those costs. What Success Looks Like First 30 days. You know every property, every crew leader, and every piece of equipment. You have ridden with each crew and formed your own view of where we are strong and where we are not. First 60 days. You are running the weekly schedule. You have made your first routing changes and can explain the reasoning. Crew leaders know what you expect and how you will measure it. First 90 days. You own the schedule end to end, and crew leaders come to you first rather than the owners. You are using weekly job cost reporting to manage crew performance. You have identified our three biggest operational problems and started on the first one. First year. You own and know the real cost per property on maintenance and per job on installation. Maintenance crews start on time and finish routes consistently. Installation jobs finish on schedule, inside estimated hours and materials, and close out cleanly with the client satisfied before we leave. Written procedures exist for the work that used to live only in someone’s head. We can add a crew without the whole system straining. Where You Will Spend Your Time Roughly half in the field, half in the office. Mornings tend to be field: crew launches, property walks, problem solving on site. Afternoons tend to be office: scheduling, job costing, client follow up, planning the week ahead. This is not a desk job, and it is not a job where you run a mower. It is a job where you are on properties enough to know what is actually happening, and at a desk enough to fix it systematically. What You Need Required 5+ years in green industry operations, with at least 3 years managing multiple crews Direct experience in maintenance operations: routing, scheduling, and quality standards for recurring accounts Hands on experience building or implementing a job costing or production tracking system, not only operating one someone else set up Working knowledge of landscape installation and irrigation systems. You do not need to be the expert on all three, but you need to speak all three languages well enough to hold crews accountable. Proven track record hiring, training, and retaining crew leaders Comfortable with job costing and reading a P&L at the job level Ability to communicate and give technical direction in Spanish. The majority of our field staff are Spanish speaking. Valid Texas driver license with a clean driving record Preferred Experience with landscape business software. We run Aspire. TDA irrigation license or Licensed Irrigator Experience with residential clients, HOA boards, commercial property managers, or municipal contracts Horticulture background or degree Who This Role Is Not For If you want to run one crew and be hands on in the dirt all day, this is not it. If you want a pure office role where you never leave the desk, this is not it either. If you need a large existing management structure to plug into, we are not there yet. You will be building it. If documented process feels like bureaucracy to you, we are not a fit. It is the core of how we operate.
